While many professionals value independence, recent research highlights that personality traits significantly influence how much an individual benefits from such flexibility. Specifically, the disposition known as action-state orientation determines the extent to which autonomy acts as a resource for well-being.
Autonomy need satisfaction plays a pivotal role in psychological resilience. State-oriented employees, who often struggle with self-regulation under stress, gain the most from high levels of autonomy. This resource allows them to access their "integrated self" more effectively. Consequently, they experience fewer negative symptoms of stress when they have greater control over their professional environment.
Furthermore, action-oriented employees also benefit from autonomy but in different ways. They naturally possess stronger self-regulatory abilities and can draw on their internal resources during stressful periods. However, they especially thrive when autonomy need satisfaction is high during specific situational stressors. Therefore, practitioners must recognize that personality matters when designing workplace policies to support clinicians and staff.
Healthcare organizations should prioritize personalizing autonomy based on staff needs. Offering flexible schedules or decision-making power can prevent burnout. In addition, recognizing individual differences helps leaders tailor support systems. This approach ensures that every medical professional, whether action-oriented or state-oriented, can maintain optimal mental health.
Autonomy need satisfaction refers to the feeling of being the author of one’s own actions. It is one of the three core needs in Self-Determination Theory. When satisfied, it leads to higher motivation and better psychological well-being.
Action-oriented individuals easily initiate tasks and regulate emotions during stress. State-oriented individuals tend to dwell on negative emotions and struggle with task initiation. Consequently, state-oriented people require more environmental resources, like autonomy, to manage work-related pressure.
